En la postpandemia, la industria de alimentos ha visto un incremento acelerado en la tasa de rotaci\u00f3n de empleados, esto podemos atribuirlo a tres factores principales. Primero, la aceleraci\u00f3n del modelo de trabajo remoto e h\u00edbrido abri\u00f3 oportunidades de trabajo m\u00e1s flexibles que se distancian significativamente del modelo de trabajo presencial. El segundo factor es la cantidad de empleos que han surgido por el impacto de fondos federales para la reconstrucci\u00f3n post Mar\u00eda, estos han hecho que la econom\u00eda siga en crecimiento y la tasa de empleo est\u00e9 en niveles r\u00e9cord<a href=\"#_ftn1\" name=\"_ftnref1\">[1]<\/a>. Por \u00faltimo, los temas generacionales y de destrezas en tecnolog\u00eda, tambi\u00e9n han hecho que la b\u00fasqueda de talento sea a\u00fan m\u00e1s contenciosa. El reto mayor ha sido para muchos: \u00bfC\u00f3mo retengo a mis empleados y c\u00f3mo puedo reclutar las plazas disponibles sin afectar mi cultura laboral, operaci\u00f3n y servicio al cliente?<\/p>\n<p>Aunque la contestaci\u00f3n tradicional ha sido ofrecer salarios m\u00e1s competitivos, hemos aprendido que esa respuesta aislada no es una soluci\u00f3n sostenible ni rinde los resultados esperados. De hecho, seg\u00fan un estudio realizado a nivel nacional, el 40% de los empleados encuestados est\u00e1n \u201cconsiderando cambiar de trabajo\u201d, mientras el 41% dijo la raz\u00f3n principal por la que cambiaron de trabajo fue por no tener oportunidades de crecimiento.<a href=\"#_ftn2\" name=\"_ftnref2\">[2]<\/a> Por esto es cr\u00edtico que consideremos la propuesta de valor total del empleo, que incluye tanto compensaci\u00f3n, como otros atributos que impactan directamente la experiencia del empleado, y que se atienden a trav\u00e9s de una estrategia integrada del <strong>Manejo de Capital Humano.<\/strong><\/p>\n<p><strong><img decoding=\"async\" class=\"alignnone wp-image-4359 size-full\" src=\"https:\/\/v2aconsulting.com\/wp-content\/uploads\/2024\/08\/empleador2.png\" alt=\"\" width=\"3758\" height=\"2154\" \/>Marco de Manejo de Capital Humano <\/strong><\/p>\n<p>Lo primero, una <strong>visi\u00f3n y misi\u00f3n definida y entendida entre todos<\/strong> debe ser el enfoque de las estrategias que impulsan los l\u00edderes, la Gerencia y Recursos Humanos. Por ejemplo, si tenemos como misi\u00f3n dar un servicio de excelencia al cliente, es clave tener los recursos necesarios, adiestrados y disponibles para cumplir esos objetivos.<\/p>\n<p>Atender el manejo de capital humano de una manera integrada requiere que los l\u00edderes de la organizaci\u00f3n contesten algunas preguntas estrat\u00e9gicas:<\/p>\n<ul>\n<li><strong>Organizaci\u00f3n y Capacidad: <\/strong>\u00bfTenemos la cantidad de personas necesarias para llevar a cabo las labores de una manera saludable? \u00bfEstamos organizados para facilitar los objetivos de su \u00e1rea? Ejemplo: <em>\u00bfNuestros vendedores tienen una cantidad razonable de puertas o cuentas a visitar para cumplir las metas?<\/em><\/li>\n<li><strong>Desarrollo del Talento<\/strong>: \u00bfC\u00f3mo aseguramos el desarrollo de nuestro talento actual? \u00bfTenemos un plan de carrera definido para todos nuestros empleados? Ejemplo: <em>\u00bfEl empleado de almac\u00e9n sabe cu\u00e1les son los pasos para convertirse en director de Operaciones y Log\u00edstica?<\/em><\/li>\n<li><strong>Gesti\u00f3n<\/strong> <strong>de Desempe\u00f1o: <\/strong>\u00bfEstamos midiendo las contribuciones de los empleados de la mejor manera? \u00bfEstamos incentivando y ofreciendo \u201ccoaching\u201d para un comportamiento alineado a nuestra misi\u00f3n y visi\u00f3n?<\/li>\n<li><strong>Compensaci\u00f3n y Beneficios: <\/strong>\u00bfLe estamos ofreciendo un paquete de compensaci\u00f3n atractivo con beneficios de vanguardia a nuestros empleados? \u00bfPodemos considerar una estructura de compensaci\u00f3n variable que incentive el desempe\u00f1o? Ejemplos: <em>beneficios de paternidad\/maternidad, flexibilidad de horario, apoyo para educaci\u00f3n continua, o programas de bienestar y salud.<\/em><\/li>\n<li><strong>Infraestructura<\/strong> <strong>Intangible<\/strong>: \u00bfHemos desarrollado la gobernanza, las pol\u00edticas, y procedimientos que faciliten la ejecuci\u00f3n de las metas trazadas, y el desarrollo de los empleados? Ejemplo: <em>\u00bfTenemos reuniones puntuales del equipo al principio o al final del d\u00eda para recoger sus ideas o preocupaciones y poder hacer mejoras inmediatas en la operaci\u00f3n? <\/em><\/li>\n<li><strong>Infraestructura<\/strong><strong> Tangible:<\/strong> <em>\u00bf<\/em>La apariencia del \u00e1rea de trabajo, los equipos, sistemas y herramientas de trabajo est\u00e1n en \u00f3ptimas condiciones? \u00bfLas condiciones de trabajo motivan al empleado a venir a trabajar?<\/li>\n<li><strong>Cultura<\/strong> amarra y le da raz\u00f3n de ser al resto de los pilares estrat\u00e9gicos, le da a una organizaci\u00f3n su singularidad basada en sus valores y creencias. \u00bfEstamos fomentando los comportamientos que crean una cultura que sea atractiva para retener y reclutar el mejor talento?<\/li>\n<\/ul>\n<p><strong>La receta para transformar el manejo del recurso humano<\/strong><\/p>\n<p>En estos tiempos que los empleados est\u00e1n en b\u00fasqueda de nuevas y mejores oportunidades, es esencial haga una radiograf\u00eda interna sobre su manejo de capital humano. Aspiremos a construir un lugar de trabajo en donde los empleados sientan que, m\u00e1s all\u00e1 de estar bien remunerados, tienen un espacio para crecer y contribuir, que tienen las herramientas necesarias, y se les reconoce de manera justa, en unas facilidades de primera y con una cultura de trabajo que invitan a dar lo mejor de s\u00ed.
